摘要本研究的目的在于探索人-工作匹配（P-J fit，person-job fit）与人-团队匹配（P-G fit，person-group fit）对工作重塑(job crafting)的影响。通过对在职员工进行问卷调查，最终共获得184个有效样本。采用线性回归分析后发现：P-J匹配显著负向影响工作重塑；P-G匹配显著正向影响工作重塑。同时，P-J匹配的不同状况对工作重塑也有不同的影响：当工作要求高于员工能力时，P-J匹配对工作重塑没有显著影响；当员工能力高于工作要求时，P-J匹配对工作重塑有显著负向影响。本研究的结果表明，P-J匹配和P-G匹配都是工作重塑的影响因素，但是P-J匹配和P-G匹配对工作重塑有着不同的影响机制。员工的工作重塑行为虽然是自发的主动行为，但是在了解P-J匹配和P-G匹配对工作重塑的影响机制之后，企业管理人员可以对这种自发的主动行为进行一定的引导和控制。80416

Title    The influences of P-J fit and P-G fit on job crafting   

Abstract The purpose of this paper is to explore the influences of P-J fit and P-G fit on job crafting。 We obtained 184 effective samples through a survey of employees。 After using linear regression analysis, we found that: P-J fit negatively affected job crafting; P-G fit positively affected job crafting。 Besides, influences of P-J fit on job crafting is related to the comparison of job demands and employees’ abilities。 Employees will engage in more job crafting behaviors when their abilities exceed their job demands than when their job demands exceed their abilities。 The results of this study indicated that，P-J fit and P-G fit both have influences on job crafting。 However, how they influence job crafting have differs。 Employees’ job crafting behaviors are self-initiated, but after studying the influences of P-J fit and P-G fit on job crafting, to some extent managers may have a control of employees’ job crafting behaviors。
