摘要中国传统文化博大精深,国人受到传统文化潜移默化的影响,势必会形成具有中国特色的文化价值观,此价值观始终指引着员工的一般行为,而创新行为作为一种员工的一般行为根植于优秀的文化之中,因此,文化与员工创新行为有着必不可分的联系。另外,在现代经济快速发展的环境中,企业要想增长效益或提高自身的竞争优势,必须依赖改革创新,同时员工作为企业创新的主体和核心力量,其创新行为关乎着企业创新的成功与否。86374

研究旨在探索中国情景下员工文化价值观对员工创新行为的作用机理。在回顾前人相关研究的基础上,本研究运用社会交换理论和组织学习理论,推演了中国情境下员工文化价值观倾向与员工创新行为的关系模型,并提出了相关的研究假设。在此基础上,本研究进一步通过问卷调查,对理论模型和研究假设进行了验证,得出了如下研究结论;(1)集体zhuyi对正式知识共享的影响是负面的,和谐倾向、人情倾向对正式知识共享的影响是积极的,而等级倾向、面子倾向对正式知识共享没有显著影响。(2)和谐倾向、面子倾向正向影响非正式知识共享,等级倾向、人情倾向负向影响非正式知识共享,而集体zhuyi对非正式的影响不显著。(3)正式知识共享和非正式知识共享不管对渐进式创新还是突破式创新都有显著的正向影响。

Abstract Chinese culture is profound, which affect the general behavior of Chinese people, Chinese people is bound to form cultural values with Chinese characteristics, this value is always guided the general behavior of employees, and innovative behavior as a kind of employees’ general behavior, which is rooted in outstanding culture, therefore, innovation culture and employee behavior has an indispensable points of contact。 In addition, because of the rapid development of modern economy environment, companies in order to increase efficiency or improve their competitive edge, they must rely on innovation。 The staff as a corporate body and core strength of innovation, their innovation behavior affects the enterprise innovation。

This study aimed to explore the mechanism between Chinese cultural values and employees’ innovation。 After reviewing previous research on the basis of this study, we adopt social exchange theory and organizational learning theory, and deduce the employees tends to cultural values and employee relations model innovative behavior under Chinese context, and put forward relevant research hypotheses。 On this basis, the study verifies theoretical models and hypotheses by the mean of surveys, we reached the following conclusions; (1) Collectivism orientation impacts formal knowledge negatively, harmony orientation, renqing orientation has positive effect on  formal knowledge sharing, and hierarchy orientation, mianzi orientation has no significant effect on formal knowledge。 (2) the harmony orientation, mianzi orientation positively affect informal knowledge sharing, hierarchy orientation, renqing orientation negatively affect the informal knowledge sharing, and the impact on the informal collectivism was not significant。 (3) formal and informal knowledge sharing knowledge sharing regardless of the incremental innovation or breakthrough innovation has a significant positive effect。
