摘要:敬业精神用英文表达是engagement。John Harris(2004) 认为敬业的员工是指那些对工作本身充满着热情并且愿意将自己全身心投入在所从事的工作中的员工。同时,把关注点放在国内的众多企业上,管理者又被员工敬业度低下引发的工作效率低下离职率高等一系列问题所困扰。然而,我们却又看到越来越多的员工超时工作,加班加点,疲惫不堪,这种情况下我们忍不住要问:加班文化与敬业精神之间究竟是怎样的一种关系呢?。加班究竟是否确由工作的真实需求所致?加班这一做法对中国企业的实际意义和影响是怎样的?加班的本质真的是“敬业”么?
本文研究同时就这些问题进行实证性分析和讨论,主要内容包括“加班”问题的文献回顾和理论探讨;对加班和敬业度之间关系的实证性分析;对企业管理的建议等。本文的特点在于整合因素分析,对比分析等多种研究方法,尝试从企业员工双视角对加班的本质进行探究,以此找出劳资双方在加班问题上的的矛盾点,提出可行的解决方法。20908

Title An research of OVERWORK phenomenon
Abstract
Employee Engagement refers to that employees are engaged in the work and complete their own job well with their all enthusiasm(John Harris,2004). At the same time, take a look at domestic enterprises,the lack of professional dedication in employees is also one of the problems for many Chinese enterprise managers. However, we can see more and more employees to work overtime,tired .This kind of circumstance make all of us couldn't help asking: What is the actual relationship between overtime working and employee engagement? Whether overtime is caused by the actual demand of work? What the realistic influence and practical significance to the Chinese enterprises would be ? Is The nature of the work overtime really"engagement"?
In this paper, we study at empirical analysis and discussion on these issues at the same time.It mainly includes literature review and theoretical discussion of"overtime" problems and try to find out the relationship between overtime and employee engagement by analysis. Suggestions are given to enterprise management at the end of the article. The feature of this paper is to integrate factors analysis, comparative analysis and other research methods,and attempt from the perspective of enterprise staff double to explore the nature of the work overtime in order to find out the conflict points between both sides in overtime issues and finally put forward the feasible solution.
