摘要目的 了解慈溪地区基层医务人员的职业认同现状,并对其影响因素进行分析,为加强 基层医疗人员队伍建设、基层医疗卫生综合改革提供政策依据。方法 采用简单随机抽样方 法,抽取慈溪地区 5 家基层医疗机构的 336 名基层医务人员(包括 121 名医师、115 名护士、 50 名辅助科室人员、26 名职能科室人员、24 名工勤人员),从职业认同总体水平及职业认 同 3 个维度水平(职业价值认同、职业发展认同、职业能力认同)对其进行职业认同的现状 调查,并对影响其职业认同的社会人口学因素进行分析。结果 完成调查的 336 名基层医务 人员总体职业认同水平的得分为(3。37±0。70)。其中,编制状况、婚姻状况、年龄和岗位 性质是影响总体职业认同水平的显著因素,P 值分别为 0。007、<0。001、<0。001、0。018。深 入分析来看,在职业价值认同和职业发展认同这两个分维度上,编制状况、婚姻状况、年龄 和岗位性质也是显著的影响因素,分析结果均具有统计学意义。在职业能力认同这一维度上, 婚姻状况和年龄是显著的影响因素。此外,在本调查中涉及到的其他因素如性别、学历、每 日工作时长等因素对职业认同总体水平及职业认同各维度水平(职业价值认同、职业发展认 同、职业能力认同)均不存在显著的影响。结论 建立公平的医院管理文化,构建以人为本 的基层医务人员管理制度,对稳定基层卫生服务队伍、增强基层医务人员的职业认同具有重 要意义。88274
Abstract Objective To understand the status of occupational cognition and its influencing factors among grassroots medical workers in Cixi,and to provide policy basis for the
talent team construction of the grassroots medical workers and the comprehensive reform of primary health care。 Methods Totally 336 grassroots medical workers (121 doctors, 115 nurses, 26 auxiliary administrative officials, 26 functional officials, 24 support crews ) from5 primary health institutions in Cixi were selected using the simple random sampling。 The occupational cognition and each dimension level (occupational value cognition, occupational develop cognition, occupational ability
cognition) was investigated,and their social demography influencing factors were
analyzed。 Results The overall level standard of occupational cognition was (3。37±0。70) among the 336 grassroots medical workers。 There were statistical differences in the establishment, age, marital status and job category among from medical workers’ occupational cognition, p was 0。007, <0。001, <0。001, 0。018。 In the meanwhile, there were statistical differences in the job category, age, marital status and establishment among from medical workers’ occupational value cognition and
occupational develop cognition。 Also, there were statistical differences in the age and marital status among from medical workers’ occupational ability cognition。 The overall occupational cognition and each dimension level (occupational value cognition, occupational develop cognition, occupational ability cognition) were not associated with the education background, gender and daily working time。 Conclusion To increase the professional self-identity level of young medical staff, enhancing the education of professional self-identity in grassroots medical staff, establishing people-oriented management system for grassroots medical staff。
Rearing fair hospital is important to stabilize grassroots health service team and to increase occupational cognition。
