摘要多元全球化时代的到来带来了一种新的竞争环境,一种动态的、复杂的和不确定的竞争环境。为了提高企业的市场竞争力并获得高额盈利,企业不得不获取大量知识型员工才以收获更加宽广且具有深度的知识与信息,加快产品结构进化升级。因而在当今时代,知识型员工逐渐成为企业劳动力的主体,企业的最终竞争渐渐成为了人才的竞争。但随着知识型员工的不断增多,企业不得不意识到,这引发了一场来自管理上的新挑战。71802
为使知识型员工保有工作活力,保持较高的工作效率并降低流动意愿、提高企业忠诚度,本文从知识型员工和管理者双向角度出发研究领导有效性。同时,本文将以胜任力模型为基础用具体的领导者形态来归类多种多样的领导形式。目前,胜任力模型在世界范围内逐步广泛运用。胜任力模型为各种管理体系提供了新的研究视角,将评判标准规范化,更具现实意义。这也是本文试图运用胜任力模型的关键所在。本文在以员工知觉模型为参考并通过对知识型员工的研究确定了对知识型员工理想领导者的五个研究维度——道德魅力、管理技能、团队技能、目标有效性和知识技能。本文通过查阅、研究大量文献设计出《基于胜任力模型企业知识型员工的理想领导者研究》调查问卷并进行发放并利用SPSS 19.0数据处理软件对相关内容做出了线性回归分析,得到了三点结论:
1.被调查者的性别与知识型员工理想领导者的道德魅力维度存在线性关系;
2.“26-35岁”年龄段与“道德技能”“团队技能”这两个维度具有线性关系;
3.以岗位划分,管理者对道德魅力、团队技能、目标有效性和知识技能这四个维度具有线性关系
同时,本文依据以上研究结论,分析其产生原因并为我国知识型员工理想领导者模型的实现提供建议。

In order to make knowledge workers keep vitality, maintain high efficiency, reduce the flow of willingness and improve corporate loyalty, this paper studies the effectiveness of leadership from the perspective of knowledge workers and managers. At the same time, In this paper, based on the competency model, a variety of leadership styles can be classified with the specific leader form. At present, competency model is widely used in the world. Competency model provides a new research perspective for various management systems, standardization of the evaluation criteria, more practical significance. This is also the key point of this paper trying to use the competency model. In this paper, based on the employee perception model and through the study of knowledge workers, the five dimensions of knowledge workers' ideal leaders are determined. They are management skills, team skills, goal effectiveness and knowledge skills.
